To recruit mercenaries go to "mercenary camps" each camp has the flavour of the faction it belongs too. So if u want mercenary hussars go to the mercenary camps in poland and hire cavalry with Hussar armour and what not. If u want actually hussars you will need to recruit them from that factions capital. Same for all unique faction troops.

As you said being a mercenary is like being a vassal without posibility of getting fiefs, sadly the only options you have are end your contract talking with your king, and getting a -20 relationship with all nobles on the kingdom, or upgrade to a noble, which has the same issue if you want to leave.
